This talk explores ageism, harassment, and gender bias in academia, framing these dynamics as institutional and structural conditions rather than individual or psychological challenges. Drawing on research and leadership experience in higher education systems, it analyses how promotion criteria, evaluation frameworks, recognition practices, and informal organisational norms shape access to authority, advancement, and visibility. The talk examines how ostensibly neutral metrics and procedures can reproduce unequal outcomes, particularly through informal sponsorship, expectations of availability, and differential interpretations of assertiveness, leadership behaviour, and career stage. It also considers how leaders navigate these conditions strategically through institutional literacy, clarity of role and scope, and boundary-setting practices. By shifting attention from personal adaptation to systemic dynamics, the session offers an evidence-informed framework for understanding how leadership operates under conditions of unequal evaluation and how organisational structures can be more effectively interpreted and managed.
